THE DEVELOPMENT OF STRATEGIES TO ENHANCE MOTIVATION FOR JOB RETENTION OF FACULTY MEMBERS WITH DOCTORATE DEGREE IN NURSING COLLEGES UNDER PRABOROMARAJCHANOK INSTITUTE,MINISTRY OF PUBLIC HEALTH
Abstract:
This study aimed to 1) explore and analyze factors influencing motivation for job retention among faculty members with a doctoral degree, working in nursing colleges under Praboromarajchanok Institute, Ministry of Public Health and 2) develop strategies enhancing motivation for job retention. The subjects were 210 individuals recruited from faculty members who worked at 30 Praboromarajchanok Institutes nursing colleges, and pursuing in or graduated with a doctoral degree. In addition, 13 experts, administrators, and faculty members in education administration, human resource development, and strategic management were invited to participate in the study. The data were collected through the questionnaires on factors influencing motivation for job retention, an in-depth interview form on critical factors influencing motivation for job retention, and evaluating form on an appropriateness of obtained strategies. Data were analyzed using descriptive statistics including frequency, percentage, mean, and standard deviation, content analysis and the exploratory factor analysis (EFA) with Varimax rotation. The findings of this study can be summarized as follows; 1. Factors influencing motivation for job retention among doctoral faculty member in nursing colleges under Praboromarajchanok Institute were associated with 7 factors (60 parameters), accounting for 74.01% of total variance. Those factors included 1) Leadership of the director (17 parameters), 2) Benefit and career development (16 parameters), 3) Policy management (8 parameters), 4) Responsible jobs and tasks (6 parameters), 5) Working environment and resources (6 parameters), 6) Facilities for living (4 parameters), and 7) Working skills and collegiality relationship (3 parameters). 2. Motivation for job retention among doctoral staff in nursing colleges under Praboromarajchanok Institute,11 strategies and 42 regulations were identified. Four strategies should be done at an institute level, meanwhile, the other seven should be implemented at a college level. The 11 strategies can be grouped into three main strategies, including1) Policy management and mission consisted of 4 strategies 10 regulations 2) Development of persons expertise and academic publishing consisted of 5 strategies 24 regulations, and 3) Promoting organizational value/culture emphasizing ethics and building motivation for organization commitment, consisted of 2 strategies 8 regulations.
